HVAC Service Manager at Thompson Family Plumbing Heating and Air
Who We Are
Thompson Family Plumbing Heating and Air is a fast-growing, family-owned home services company serving residential and commercial customers across Arizona, California, Nevada, and Utah. We're known for craftsmanship, honest communication, and a team culture that actually takes care of its people. As we expand into full HVAC service across our markets, we're building the team that will own this next chapter and we're looking for the right leader to build this department from the ground up, with profit share opportunities for the person who helps us get there.
The Role
We're looking for an HVAC Service Manager who knows that exceptional service is built one call at a time and that great technicians don't just happen, they're coached, supported, and held accountable. You'll lead our HVAC service team across multiple markets, drive technical excellence in the field, and partner with dispatch, CSRs, and ownership to make sure every customer experience reflects the Thompson Family standard. This is a high-visibility role reporting directly to ownership, with real authority to shape how we deliver service and real upside for the person who builds it right.
What You'll Be Responsible For
- Building and leading the HVAC service department across residential and commercial work
- Coaching and developing a team of HVAC service technicians
- Integrating sales strategy into service operations your technicians sell the right solution, not the easy one
- Coaching technicians on customer rapport, presenting options, and closing the right ticket every time
- Holding the team accountable to revenue, conversion, and ticket-average targets
- Partnering with CSRs and dispatch to keep the schedule full and the right tech on every job
- Monitoring field performance ride-alongs, ticket reviews, callback tracking — and turning what you find into coaching
- Managing technician schedules to meet seasonal demand without burning out the team
- Owning incentive program execution: spiffs documented, paid accurately, and tied to behaviors that actually drive results
- Managing HVAC Pricebook for accuracy and Margins
- Reviewing and approving invoices, time cards, and option sheets for accuracy
- Serving as technical back-up for the field when a tricky diagnostic or escalated call needs a second set of eyes
- Ensuring every job meets safety standards, building codes, and Thompson Family quality expectations
- Using ServiceTitan for dispatching, ticketing, and reporting; Slack for team communication and accountability
What We're Looking For
- Proven HVAC service leadership experience you've run a board, managed techs, and hit numbers
- Deep technical knowledge of HVAC/R systems: air conditioning, heat pumps, furnaces, refrigeration, and related plumbing connections
- Ability to read schematics, troubleshoot complex systems, and back up your team in the field when needed
- Hands-on proficiency with ServiceTitan (required) and Slack (required)
- A coach at heart you build technicians up through accountability and support, not fear
- Highly organized with exceptional follow-through; nothing falls through the cracks on your watch
- Strong verbal and written communication you can explain a diagnostic to a homeowner and a P&L to an owner
- Quick, sound decision-making in a fast-paced, goal-driven environment
- Valid driver's license with a clean driving record
- EPA 608 certification required; NATE certification a strong plus
Why Thompson Family Plumbing Heating and Air
- Competitive base compensation plus profit share opportunities and performance-based spiffs and commissions when this department wins, you win
- Ground-floor opportunity to build a department your way, with ownership's full backing
- Direct line to ownership decisions get made, not deferred
- Company vehicle, phone, and tools
- A company investing in real tools, real training, and real infrastructure
- Opportunity to grow as the company grows — we promote from within
- A team that takes pride in the work and has fun doing it
If you've been waiting for a role where your technical expertise is respected, your leadership matters, and you have the resources and the upside to build a service department the right way, this is it.
