Semiconductor Equipment Maker with Good Potential but Toxic Senior Management - Senior Process Engineer II ASM Employee Review

Pros

1. Good technology, differentiated products and strong IP 2. Focused on fast-growing segments of ALD and Epitaxy 3. There are still some very talented people in certain pockets of the company

Cons

1. When Benjamin Loh was CEO from 2020-2024, the company culture and compensation dramatically improved. But with him gone, the senior management led by current CEO Hichem M'Saad, has reverted ASM to its brutal, unprofessional and insensitive ways that began in 2015 and manages more through fear and intimidation rather than positive motivation. 2. Employee morale is down significantly despite good compensation and the reason is that engineers and first-line managers are worked to exhaustion. 3. The organization is lop-sided, with process engineers significantly outnumbering hardware and software engineers, leading to poor productization and product support. The management knows this and yet, willfully ignores it. 4. Managers and employees who are “Yes Men” (and they are mostly men) get rapidly promoted but others are sidelined. Almost all the senior management (Corporate Directors and VPs) owe their ASM careers to Hichem and most of the directors/managers owe their careers to these VPs; therefore, few of them, if any, have the courage to call out the bad behavior of senior management. 5. HR is a stooge of senior management, enabling and implementing management's people-last mindset. HR only pays lip service to ASM's purported value of “We Care”- they don't provide the checks-and-balances to prevent and rectify management's bad behavior and they don't look out for rank-and-file employees' well-being.

Pros

ASM is not for everyone. And I do not mean it in either positive or negative way. It is just the way it is. We believe in the semiconductor business outlook fueled by AI demand. We believe in keeping the talent density to drive progress. We believe in hard work and at times you have to go above and beyond. We believe in excellence. And we are fanatic about it. And this is what I have seen during my long tenure here. I have seen great progress where ASM breaks through silos and as one cohesive team working together to deliver for our customers. And this progress will not happen with small and incremental changes. It requires bold transformation driven by our C-level leaders. And with every transformation there are challenges and there are opportunities, there are supporters and there are those who would like to keep status quo. I have seen great opportunities given to people who believe in our cause and deserve it. I am not saying that we did all the right things. I believe we made many good decisions, and we did make mistakes as a human does. But without change there is no progress and without progress there is no success. And we respect those who decides to join and stay with us in this transformation journey as we respect those who decide that this is not their usual cup of tea and withdraw. This is us. This is ASM as I know it. And I am enjoying every single bit of it.

Cons

For sure there are things to improve.

Pros

None. This was the worst place I’ve EVER worked.

Cons

Zero work life balance. Good luck finding time to take your PTO. Colleagues go out on medical leave and never come back. You will be over worked and unappreciated, if not downright disrespected. You’ll be forced to take meetings with Europe and Asia in the middle of the night. You will suffer in silence along with your colleagues. This was an incredibly traumatizing experience. People strategy for the US is nonexistent aside from a forced distribution, ignoring employee satisfaction surveys and paying a marketing agency to respond to the endless negative Glassdoor reviews. CEO and CHRO treat employees like servants. They see everyone as expendable and have created a hostile and toxic environment.
