An overwhelming number of the org’s key leadership (HR, Finance, IT, Med Group, PR/Planning, Operations) has been with WellSpan for 20+ years. New leaders to the organization are recruited to spur on change and innovation but are overwhelmingly shut down after a year or two by the old guard who don’t trust anyone but themselves. Lots of mediocre minds are coddled and promoted by playing along with the Stepford-esque “culture” leadership promotes. Healthy debate is viewed as too confrontational. Group consensus is more than not the norm. They like to say the org works as a matrix but so many departments are control and command. HR’s stated compensation strategy is to pay not higher than the 50th percentile. It’s a great way to lose out on top talent and hire mediocre staff. Penny wise and pound foolish. In the last couple of years they’ve started to offer sign-on bonuses for nurses and other critical positions. Problem is they waited until the situation was dire.

True innovation at WellSpan is stifled in large part for three reasons: 1) Homegrown VPs/SVPs responsible for aspects of the business for which they are unprepared. Leadership recruited from outside of WellSpan and the healthcare industry often encounter resistance and/or passive aggressive hostility when they attempt to implement new processes and programs. Many VPs use their title as currency to prove they know more than their newly hired experts--even if said VP has never had one day of experience in the new hire's area specialty (apparently reading a few articles and throwing around a few buzzwords is enough). 2) Personality is often prized over performance. Having alternate opinions than your VP/SVP, even when expressed respectfully and in the context of making smart business decisions often gets you marked as a troublemaker, while those who are overly agreeable (IMO) and reflect the preferred image projected by the VP/SVP are showered with praise, promotions and plum projects.
