Strong compensation and culture, but lacks clarity and direction

Pros

Compensation is very competitive, even compared to many large tech companies. The company makes a genuine investment in employee well-being through a variety of programs and initiatives. There are frequent in-office activities that help foster a positive workplace culture, and, at least in the local office, you generally feel valued as a person rather than just an employee.

Cons

There is very little transparency, and the company lacks clear business goals and direction. It often feels like decisions are made without a well-defined strategic plan. There is constant pressure to optimize processes and reduce costs, yet there is no consistent roadmap or alignment on how those objectives should be achieved. Executive leadership frequently appears misaligned on priorities, and leaders in support functions often bear the consequences of that lack of alignment. The local office was expanded to accommodate roughly twice the current headcount, yet the company has experienced little to no growth over the past two years. This disconnect between long-term investments and actual business direction creates uncertainty for employees and leaders alike.

Thanks for taking the time to share this after more than three years at ActiveCampaign! Competitive compensation, genuine investment in employee well-being, in-office culture, and feeling valued as a person rather than just an employee are things we work hard to get right, so we're glad those have been consistent for you. You're right that we've been in a period of significant transformation, including shifting our strategy around Active Intelligence and realigning how we operate as a business. We've made meaningful progress on strategic clarity over the past several months. Our AI-first direction is defined and we're committed to it. Leadership alignment has improved significantly with our new CPO and CTO structure, and we're working to ensure that clarity cascades through the organization in a way that actually lands at every level, not just in company-wide Town Halls. Clearer communication about where we're headed, what we're optimizing for, and what trade-offs we're making is something we owe our teams. Even when the news is hard, people deserve to understand the direction. For prospective employees: Ask about our strategic direction, how decisions get made, and how leadership communicates priorities across the organization. You should get specific answers about where we're headed and why. We appreciate you being here and the candor in this feedback! It's the kind of perspective that helps us get better. If you have anything else to share, please reach out to your manager or HRBP.

Thanks for sharing this. Benefits, professional environment, and competitive salary are things we've invested in intentionally, so we're glad those are working well for you! We're building out clearer frameworks and documented progression criteria so people can see exactly what's required to advance and what opportunities exist. The goal is making growth visible and achievable. On documentation, we're constantly working to make it easier to find what you need to do your job well. Better knowledge management and clearer internal resources are a priority as we scale! For prospective employees in Heredia: Ask about career progression frameworks, how documentation and internal resources are managed, and what the benefits package looks like. You should get specific answers about where we're headed. If you have any other feedback, please share it with your manager or HRBP. We appreciate all your input!

Pretty amazing culture

Pros

My comp is pretty amazing, even better than it was in big tech but I had to negotiate, but there was room to negotiate which I appreciate a lot. The culture is pretty amazing, everyone is super kind, we have a budget for eating per week and for transportation which is pretty amazing for today’s standards. Since I go once per week I can pretty much order steak, desert and take home food with the budget. The on call availability compensation at least in Costa Rica is a percentage of the salary according to how many hours you’ve been on call, of course, if you have to do work outside office hours then you get the per law compensation. Which is again pretty amazing for today’s standards, where there is usually a flat comp for availability and then the extra pay for hours worked. If this is important to anyone we get Macbooks. And a budget for the house office when we sign, expense but still pretty good. My manager is pretty amazing, I can’t talk for the other ones. I’ve never felt like the company is on fire, or the feeling of being vigilant for the next emergency, I’ve actually started to relax. I’m so happy I haven’t looked for another job for over 6 months and I used to do interviews as a hobby.

Cons

Sometimes it feels like a start up playing corporate, new processes are being invented every so often, and either poorly documented or poorly referenced and notified to people who need them. Interactions between teams can we painful some times, but nothing as bad as what I’ve seen in big tech. There also seems to be some tech debt on the stability of the local developing environment, I’ve never in my 9+ years of experience have seen such a non-deterministic set up process. Some bugs are literally resolved by “RUN THE F THING AGAIN UNTIL IT WORKS”. Excuse my French but WTF? WDYM just run it N times until it works? Will it work on the 4th or 14th try? Nobody knows. For engineering at least in Costa Rica we’re forced to go to the office at least once a week. Which I know is fine for today’s standards but to me the idea of going just for the sake of going because some C says we must is idiotic. I literally waste 3 hours of my day every time I go to the office. No one in my team or that I work with is in there, so I literally just go to contribute to traffic jams and my own stress and routine disruption. I’d prefer to work 1 or 2 hours more per day from my house than this. I’d give you guys a 5 star in work/life balance if I didn’t know for a fact my manager doesn’t give a single F if I work from home or the office and we’re just being forced to roll with it. And if I can be super picky, not getting stocks is kind of a bummer, I know they offer equity, but equity doesn’t really matter until and if they go public. Don’t try to sell me on equity, most people won’t be here to enjoy it when and if it happens.

Thanks for sharing this. Competitive comp with room to negotiate, great culture, food and transport budgets, on-call compensation structure, MacBooks, home office budget, an amazing manager, and genuinely not feeling like the company is constantly on fire - that's a lot of things working well, and we're glad they're all landing for you! We're investing in better knowledge management, clearer process documentation, and more intentional communication when things change so people aren't discovering new workflows by accident. And we're also working to ensure office expectations are tied to actual collaboration value rather than just presence for presence's sake. We appreciate you being here and the work you're doing on the AI Engineering side. Your feedback is the kind that actually makes us better! If you have anything else to share, please raise it with your manager or HRBP.
